对成都市T区26所学校的249位交流轮岗教师进行问卷调查和访谈发现:多数交流教师对交流政策认同度不高,交流教师专业发展机会较少,在政策实施过程未充分考虑教师专业发展的需求,交流教师在新环境中缺乏归属感。此外还发现教师交流轮岗的一些特点与规律:教师交流方向以同级交流为主,交流教师以骨干教师为主且语数外三科教师居多,交流轮岗教师的年龄、教龄、职称与交流轮岗效果呈正相关关系,其中骨干教师的交流效果较好。未来还需贯彻执行“区管校用”,继续完善教师交流轮岗政策;加大政策宣传力度,助力教师正确解读交流轮岗政策意涵;充分考虑交流教师的专业发展需求,增强教师交流轮岗参与意愿和归属感。 |

Through questionnaire survey and interview with 249 rotating teachers in 26 schools in T district of Chengdu, it is found that most of the teachers have low recognition of the rotating policy, there are few professional development opportunities, the implementation process of rotating policy does not fully consider their needs, and teachers lack a sense of belonging in the new environment. In addition, some characteristics and rules of teacher rotation are also found that teacher exchange is mainly at the same level, they are mainly backbone teachers and most of them are teachers who teach three subjects of Chinese, Mathematics and English. Besides, there is a positive correlation between age, teaching experience, professional title and the rotation effect, among which backbone teachers have better effect. In the future, it is necessary to carry out the policy of “district management and school use” and continuously improve the rotating policy, strengthen policy publicity to help teachers correctly interpret the implications of the policy, fully consider the needs of teachers to enhance their willingness to participate in rotation and their sense of belonging. |
